Leadership transition challenges
I am carrying the tension of dealing with my Deputy Director who has not made the transition from regular employee to leader. I meet with her monthly. I have provided in-house and other leadership support to her but she is not moving as a leader. She is a good employee but not a leader. I am at my wits end as to how to help her. I requested that she review her job description and make a decision as to whether this is the job for her- she says it is, but she didn't think it would come with all of the decision making etc. that leaders deal with. I met with her and the entire team in November and told them I was stepping back to allow her to lead- it has not been good. My team feels like she micromanages them, doesn't know how to talk to them and my department was about to be explosive and I had to step back in. My last supervision with her was last month and I told her that I am not going to do any more informal meetings with her and the next option that I am considering is disciplinary actions or demotion. Unfortunately, I do not have any vacant positions in my department. I am exhausted from all of this. Please help......

Have you started any coaching sessions with her to help build her capacity to lead better? I think that may be a good on-ramp to transition her into leadership if she’s coachable. Design a plan to let her know the focus area, time for safe practice before you want her to be able to fully implement and move on to the next area of focus. Just a thought, hopefully it’s clear…. If not I’m happy to clarify.

I am currently carrying the tension of how to grow and expand my business while my focus feels both deeply needed and highly niche, especially in a climate where conversations around diversity can feel constrained or uncertain. My work is centered on the experiences of Black women instructional coaches and the broader complexities of instructional coaching in schools. I know this work is relevant and necessary. The challenge is determining how to connect more effectively with leaders and move the work forward in a way that resonates and creates opportunity. I am also considering how content creation could support this, particularly through areas like standards aligned instruction, instructional coaching, and leadership development, while continuing to build my broader platform. What feels most difficult right now is finding the balance between staying true to my focus and positioning my work in a way that opens doors rather than limits them. Over the next 90 days, I want to shift my mindset from seeing my work as too niched to fully owning that it is specific, valuable, and needed. I also want to take consistent action in putting my content and ideas out into the world so I can reach the audience I am meant to serve. I am looking forward to learning alongside this community and being intentional about how I use this time to grow.
