Keith Allen This was Friday's team lesson Something simple… but powerful. It’s called the Broken Glass Theory. It says this—if a building has one broken window and nobody fixes it… pretty soon, more windows get broken. Why? Because it sends a message. It says… this place doesn’t care. It says… standards don’t matter here. It says… anything goes. And once that message is out… chaos follows. Now let me bring that into this room… into this program… into our standard. We don’t lose because of big things first. We lose because of little things we allow to live. One guy late to a lift. One missed class. One half-speed rep. One bad attitude. One shortcut. And if nobody fixes it… if nobody says anything… if nobody lives the standard… That’s broken glass. And broken glass spreads. Here’s the truth: Championship teams don’t tolerate broken glass. They fix it immediately. Because they understand something most people don’t— 👉 What you allow… you promote. 👉 What you ignore… you accept. 👉 What you accept… becomes your culture. At Schreiner Football… that’s not who we are. We are TPW – Tough People Win. Tough people don’t step over broken glass. They pick it up. Tough people don’t say “that’s not my job.” They say, “That’s not our standard.” So here’s the challenge: When you see it… fix it. When you feel it… address it. When you’re tempted to be it… fight it. Because this isn’t about perfection. This is about ownership. Every locker… every rep… every class… every conversation… We are either building something elite… Or we are letting broken glass pile up. And I’ll leave you with this: We are not trying to be average. We are not trying to be good. We are building a program that people respect… that people feel… that people know is different the second they walk in. That only happens when the standard is protected… by everyone. So don’t walk past it. Don’t ignore it. Don’t be it. Fix it. Because around here… Tough People Win. #TPW

BUILD THE MACHINE #3 - MAKE YOUR TEAM SMALLER
One of the best things we did as a staff was break our team down into small groups—what we called battalions. Instead of one big team of 50–60 players…we created groups of 6–8. Why? Because accountability changes when the group gets smaller. It’s one thing for a player to think: “I don’t want to let down 59 teammates.” That’s abstract. It’s another thing to think: “I can’t let down my 7 guys.” That’s personal. 🔒 HOW IT WORKED - Players were divided into small groups (battalions) - Each group had leadership within it - Players were accountable to their group daily - We even had different color shirts for each battalion (see pic) If a player messed up: - First time → individual consequence - Second time → the group was impacted Now it’s not just about discipline…it’s about ownership 💥 WHAT WE LEARNED Players will sometimes let themselves down. Very few will let their teammates down. 🎯 THE REAL WIN The most powerful part? Players started holding each other accountable. Not because coaches said so—but because they didn’t want to be the reason their group suffered. That’s when culture shifts. 🧠 TAKEAWAY FOR COACHES If you want better accountability: 👉 Make your team smaller inside the big team 👉 Create groups where everyone is seen 👉 Let players feel responsibility to each other Because behavior changes when it becomes personal On May 1 you will be able to track things like this daily inside Arena OVR—not just performance, but accountability and teammate behavior.

@Charlton Smith we would have coaches draft 2-3 seniors to be. Then we’d bring those captains in have them draft their battalion. Powerful.

A few days ago I asked what you want from this community: 1. Spring ball practice ideas 2. Culture / team building 3. Leadership & captains 4. Offense 5. Player accountability 6. Weekly messaging 👉 Today hits #2 and #5 immediately. They need to fix what’s already happening. 🧠 The Tool (Send This Today) Send your team a Google Form with 3 questions: START – What do we need more of? STOP – What’s hurting our team? CONTINUE – What must we keep doing? ⚡ Why this works - Players are more honest (no peer pressure) - You hear from everyone - You get real data 🚘 No one washes a rental car. Players don’t invest in what they don’t own. But when they have a voice… - They protect it - They care about it - They hold each other accountable 🎯 Now do this (don’t skip it) - Review the responses - Look for patterns (what shows up the most) - Pull out your top 2–3 “STOP” and “START” items - Bring it to the team and talk about it Don’t lecture. Don’t spin it. Let them see it. Let them own it. 🏈 Run this every 3–4 months.Your team will start to expect it—and value it. *Also send it to your assistant coaches. You’ll get honest feedback on your staff, structure, and communication—not just your players. (this is a pic from one I sent to the Potsdam Royals (adults) after our regular season heading into the playoffs)
